Who employers are looking for
Engineering and manufacturing businesses consistently look for Managing Directors with a technical or commercial background in the sector. Pure general management CVs rarely land in manufacturing environments where the MD needs to hold their own in discussions about process, product, or customer specifications.
Most appointments at MD level require a demonstrated track record of P&L leadership and business growth, not just functional management. Boards want evidence that the candidate has owned and delivered a set of numbers, managed a leadership team, and operated at a strategic level. An MBA is valued, particularly in PE-backed businesses, but a strong operational track record will outweigh formal qualification every time.
Experience working with private equity investors, family shareholders, or listed company boards is increasingly required as the market consolidates. The ability to navigate governance, communicate with investors clearly, and manage the pace of change that PE ownership brings is a material differentiator at shortlist stage.
The distinction between a credible external MD candidate and an internal promotion often comes down to the quality and variety of the P&L ownership. An internal promotion typically knows the product, the people, and the customers, but may not have managed a board relationship, run a formal governance process, or led a business through a significant transaction such as a sale, refinancing, or acquisition. Executive search processes at MD level are testing all three: sector credibility, financial ownership, and board governance capability.
PE-backed businesses want MDs who understand the investment horizon and can prioritise EBITDA and cash generation alongside long-term positioning. Family-owned businesses typically prioritise cultural fit, longevity of tenure, and the ability to earn the trust of a founding family while professionalising the business. Listed businesses and group subsidiaries expect formal governance disciplines and the ability to operate within a defined corporate framework. The pool of genuinely qualified MD candidates in UK engineering and manufacturing is narrow. Most have been approached multiple times by the time they are actively considering a move, which makes discreet, direct candidate engagement the only reliable route to the best shortlists.
Salary benchmarks
MD compensation varies dramatically by business size. MDs of SMEs (£5m-£30m turnover) typically earn £90,000-£150,000 base. MDs of mid-market businesses (£30m-£150m) earn £150,000-£250,000. PE-backed and listed company MDs include LTIP and equity which can significantly increase total earnings. Package often includes car, bonus, and pension.
